I have seen that each some races the stars of staff and drivers decrease, I thought that it was because of Hospitalities´level, but I think that it does not changes nothing. I spent a lot of tokens in many Staff because their level goes from 5 stars to 2 in a few days. Can anyone explain how does it works??

The star ratings for staff and drivers depends on their level compared to your manager/team level with 5 (yellow) stars at both being the same. So they decreased because you leveled. Staff needs replacement then, driver can level as well through training and thus can be kept longer until age or their untrainable talent skill recommends a replacement.
It's quite fast at first but soon slows down to roughly one level every season and thus quite manageable.
